What hiring-product-talent does

The skill walks hiring as a sequence. First define the specific spike and business outcome the role must deliver instead of a generic job title. Then source candidates through managers' personal relationships rather than automated tools. Interviews index on raw intellect, execution slope and mission alignment, and closing involves the whole executive team.

It ships with frameworks: three signs you need a full-time PM, five pillars of early-stage hiring, Ramp's three PM hiring attributes, five PM archetypes, a Notion template making the economic case to a candidate, and a breakdown of what makes a job posting work. The full list sits in references/artifacts.md.

The material comes from Lenny's Podcast and Newsletter. The source text is cut off, so expect the artifact descriptions to be partial. If you want an ATS script or an automated funnel, look elsewhere: this is about the founder doing the work by hand.

What it helps with

  • define a role by the outcome it must produce, not by its title
  • source PMs and engineers through the team's personal networks
  • design interviews that test intellect and execution slope
  • close a candidate when other offers pay more
  • decide whether it is time to hire a first product manager

Example prompts for the agent

  • Help me define the first PM role: what outcome should this person deliver in six months?
  • Walk me through sourcing candidates through the team's personal networks instead of job boards
  • Draft an offer deck for a candidate: product vision, role impact and the economic case

## How to Help

1. **Step name** - Define the specific 'spike' and business outcomes required for the role rather than seeking a generic title.
2. **Step name** - Source high-caliber talent through personal, manager-led relationship building rather than automated tools.
3. **Step name** - Design an interview process that indexes on raw intellect, execution slope, and mission-alignment.
4. **Step name** - Close candidates using radical transparency, personalized offer decks, and deep involvement from the executive team.

## Core Principles

### Generalist Versatility
Anton Osika: "Being a generalist, I think much more important than it used to be. If I'm putting together a product team today, I would really obsess about getting as many skill sets as possible for each person I hire."

In the AI era, individuals who can span multiple disciplines effectively provide more value than narrow specialists, allowing teams to remain lean and fast.

### Intellect over Experience
Dmitry Zlokazov: "Everyone is striving for talented, skillful, smart people. Revolut values way more raw intellect and this unquenched hunger to build things rather than experience."

Prioritize high cognitive ability and a relentless drive to build over traditional industry experience or specific years of PM history.

### Outcome-Based Mandates
Lauren Ipsen: "I think it’s trying to work a little bit backwards and think about, what is the actual outcome that we are trying to solve for with this hire? Or are we just hiring a head of product because we feel like we need to hire a head of product? That’s so often what I see is the board’s telling me we need to hire a head of product and I don’t necessarily think that we do, or I’m not exactly sure what we need in this role."

Success requires defining the specific business outcomes and 'spikes' needed for a role rather than simply seeking a prestigious pedigree.

### Holistic Closing
Luc Levesque: "Well, I think you reach a point in your career where you realize that hiring is the skill you now need to become world-class at because you're not no longer doing the work yourself. You're still of course involved and doing some of the work and getting your hands dirty, but the bulk of your team's success now will be the quality of the hires you make and you truly need to be world-class at that."

Closing high-impact candidates requires involving the entire executive team and even engaging with the candidate's family to build trust.

### Job Descriptions as Marketing
From "Examples of great job postings": "You don’t have many opportunities to break through the noise, and considering the meh’ness of most job postings, putting extra effort into creating a remarkable (i.e. worth remarking about) job posting is a high ROI investment."

Treat job postings as high-leverage marketing assets that explain the product vision and the specific impact a candidate will have.

### Founder Mentality
Gustaf Alstromer: "Most startups don't have most of the PMs being former founders, but I believe that was the case for the first 10 or 12 or 15 PMs at Airbnb. A lot of us were former founders. I think that that made a big difference for how you make decisions and how you get started on things."

Hiring former founders creates a culture of extreme ownership and a bias for action that is essential for early-stage success.

## Questions to Help Users

- "Have you identified the specific 'spike' this role needs to solve for your current business bottleneck?"
- "What percentage of your current sourcing comes from your team's direct personal networks versus inbound applications?"
- "How are you testing for raw intellectual horsepower and 'execution slope' versus just checking for past titles?"
- "Does your interview process include a high-leverage practical challenge to see their problem-solving in action?"
- "What is the 'best-case scenario' vision you are selling to candidates to insulate them from higher financial offers elsewhere?"
- "Are you involving the broader leadership team in the closing process for every finalist?"

## Common Mistakes to Flag

- **Hiring for Pedigree Over Potential** - Focusing on prestigious past companies often leads to hiring people who rely on established processes rather than those who can build from scratch.
- **Waiting Too Long to Bring Recruiting In-House** - External agencies often prioritize closing speed over talent quality, leading to compromises in your early-stage team bar.
- **Over-hiring PM Headcount** - Large PM organizations create coordination drag; keeping the team lean and focused on senior ICs maximizes leverage.
- **Neglecting the Offer Experience** - Treating the offer as a formality rather than a high-touch sales process causes you to lose the best candidates at the finish line.
